正念能克服职场排斥对工作绩效的影响吗?
Canmindfulness overcome the effects of workplace ostracism on job performance
【摘要】本研究以压力和应对的交易理论为基础,研究了员工暴露于工作场所的排斥与他们的工作绩效之间的关系,同时还考虑了默许沉默的中介作用和正念的调节作用。来自巴基斯坦组织员工及其同僚的多源,三波数据显示,工作场所的排斥会妨碍工作绩效,因为员工由于默契而被动地拒绝了有关其工作的想法。如果员工可以从他们的正念特性中汲取灵感,那么默许沉默的中介作用就会减轻。因此,本研究确定了一种关键机制-基于提交的被动想法的相关保留-工作场所排斥会影响工作绩效,并揭示了如何通过鼓励员工的专注于当前经验的接受和意识来遏制这一过程。

Abstract: With a basis in the transactional theory of stress andcoping, this study investigates the relationship between employees' exposure toworkplace ostracism and their job performance, while also considering themediating role of acquiescence silence and the moderating role of mindfulness.Multisource, three-wave data from employees and their peers in Pakistaniorganizations reveal that ostracism in the workplace hinders job performancebecause employees passively withhold relevant ideas about their work due tofeelings of acquiescence. The mediating role of acquiescence silence ismitigated if employees can draw from their mindfulness trait. This studyaccordingly identifies a key mechanism - the passive withholding of pertinentideas, based on submission - by which workplace ostracism hampers jobperformance, and it reveals how this process might be contained by encouragingemployees' receptive attention and awareness focused on present experiences.
